Trudy Bourgeois: Unconscious Bias: It Starts With You and Me
During a recent discussion with a colleague and friend, a Ph.D. Associate Professor at a highly-esteemed university's School of Management, the prevalence of our unconscious biases slapped us both in the face.
Here is what she shared:
I was recently on a trip with my mom, and she was constantly telling me about her doctor. Saying things like, 'My Dr. this' and 'My Dr. that... '. Then she said, 'She told me... ' (referring to her doctor). As I'd been listening and imagining my mother's doctor in my mind's eye, not once did I think the doctor was a WOMAN. I automatically thought her doctor was a man. AND I'M A DOCTOR! THAT is unconscious bias. Unconscious biases shape our worldview and our expectations of others. And they're so very prevalent in all of us. The disconcerting fact is that those unconscious biases can be contrary to our conscious beliefs.
America and corporate America will never reach their greatest levels of success unless we find the courage to acknowledge, own and take action to address unconscious biases. Why? These biases cause us to have a certain worldview about others who are different than ourselves. Unconscious biases make us think that the way that we think is best...the right way...the only way.
Where do these unconscious biases come from that we all have? How do we even identify them? And once we do identify them, how and why do we CHANGE them?
First things first: All of us have unconscious biases. According to the Implicit Bias Primer by Jerry Kang, UCLA School of Law Professor, a few of our unconscious biases come from our direct experiences (with other people, events, situations, etc.). However, the majority of our biases (both positive and negative) are based on vicarious experiences (those relayed to us through other people, stories, books, movies, media and culture).
Kang continues by sharing:
One way to find out about bias is simply to ask people. However, in a post-civil rights environment, it has become much less useful to ask explicit questions on sensitive topics. We run into a "willing and able" problem. Many people simply are not willing to tell researchers -- or anyone -- what they really feel. They may be chilled by an air of political correctness.
Second, and more important, when it comes to bias, people may not even know what is inside their heads. Indeed, a wealth of cognitive psychology has demonstrated that we are lousy at introspection. For example, slight environmental changes alter our judgments and behavior without our realizing. If the room smells of Lysol, people eat more neatly. People holding a warm cup of coffee (versus a cold cup) ascribe warmer (versus cooler) personality traits to a stranger described in a vignette.
In the workforce, managers are frequently guilty of allowing bias to negatively infiltrate and impact employee engagement, collaboration and even advancement for women and people of color. Most of what you see in corporate America is not blatant racism (although that does occur), but is rather what researchers refer to as... unconscious bias.
How to Identify Negative Unconscious Biases?
Still not sure exactly what negative unconscious biases are? Or maybe you think you don't have any? I'm talking about the following types of unconscious beliefs that infiltrate our society - and, therefore, corporate America:
? Men are better leaders.
? White men are smarter.
? African American men are all good athletes.
? African American women are "angry."
? White women are great trophy wives.
? Women are all on the "mommy track."
? Latino men are lazy.
? Latino females are extremely emotional.
? Asian men are very good at technology.
? Asian females are quiet.
? Native American men are drunks.
? Native American females are submissive.
In 1995, Doctors Anthony Greenwald and Mahzarin R. Banaji theorized that it was possible that our social behavior was not completely under our conscious control. Advances in neuroscience and other social sciences have helped us to understand that people can consciously believe in equality while simultaneously acting on subconscious prejudices they are not aware of. (See the Reading Between the Lines: Uncovering Unconscious Bias Panel, Sept. 30, 2009).
Three years after this theory was born, Dr. Greenwald designed a bias test. The test is referred to as the Implicit Association Test (IAT). The purpose of this assessment is to help people understand the dynamics of their personality (including identification of conscious and unconscious biases) and attributes, and it has been widely used in the field of neuropsychology. Remember, the bottom line regarding any test or assessment is that it is only as good as the data that is put into it. Therefore, the more honest we are by making true, heartfelt responses, the richer the output and the learning. You can learn more about the IAT (and take it) HERE.
I challenge you to take the IAT -- today. Why? So you can start touching your truth. Enough of the political correctness... let's tell the truth for a change. The truth is that each of us holds biases, and these biases impact the way that we see people who are different from us.
Once we are each consciously aware and can honestly identify and engage in courageous conversations about our negative unconscious biases, we can then learn ways to talk through, overcome and CHANGE them. We will all benefit from doing this -- our careers will benefit, those around us will benefit, our organizations will benefit, our future generations will benefit... and yes, as glib as it sounds, the world will benefit.
It is time. And it starts with you and me.

California's good, bad points for business | businesses, business ...
California small-business owners' perceptions of their home's pluses and minuses differ from their counterparts nationwide, according to the Union Bank National Small-Business Economic Survey.
First California's good points, from a business standpoint:

The survey quizzed 200 owners of California businesses with annual sales of less than $15 million and 500 owners of non-California businesses.
While 48% of respondents say the climate for their small business has worsened in the past two years, 48% expect the climate to improve in the next two years. Only 7% of California businesses plan to add jobs, compared to 11% nationally. In 2011, 24% of California owners planned to add jobs. Instead, 25% cut jobs in 2011, compared to 20% of non-California businesses.
"This survey demonstrates the strength and resolve of those at the helm of small businesses across the nation who, despite the lack of confidence in the direction of the overall economy, are confident in their own ability to chart a positive course for their business," said Union Bank Executive Vice President Todd Hollander.
A separate survey of business startups by Kauffman Foundation and LegalZoom, a website of do-it-yourself legal documents, found 81% are confident or very confident that their businesses will be more profitable in the next 12 months than they are today.
"Despite the recent downward trends in business starts and start-up hiring, these data suggest new business owners have adopted the optimistic entrepreneurial spirit as they anticipate what lies ahead for their businesses in 2012," said Robert Litan, vice president of research and policy at the Kauffman Foundation, an advocate of entrepreneurship.
LegalZoom CEO John Suh added, "Given that small businesses are the engine of job growth, it will be interesting to see how quickly this optimism translates into new hiring."
The National Federation of Independent Business conducted a comprehensive study of small businesses' access to credit. It suggests that the money is not flowing like entrepreneurs' optimism. In 2011, 57% of small businesses tried to get financing for their businesses compared to 48% in 2010. However, the number of businesses actually getting that financing was unchanged.
"More attempts resulted in more rejections rather than more small-business owners receiving credit," the report said.

LOS ANGELES (AP) ? Meryl Streep might join the acting three-peat club with a third Academy Award. Jean Dujardin could become the first Frenchman to win best actor. Christopher Plummer is in line to become the oldest acting winner ever at 82.
And "The Artist" is favored to become the only silent movie to take the best-picture prize since the first Oscar ceremony 83 years ago.
Along with Streep, Hollywood's big night on Sunday has plenty of returning stars, too, with past Oscar winners and nominees such as George Clooney, Brad Pitt, Glenn Close, Michelle Williams and Nick Nolte in the running again.
The show also has a returning favorite as ringmaster: After an eight-year absence, Billy Crystal is back for his ninth time as host.
Because of a change in voting rules, the Oscars feature nine best-picture nominees for the first time, instead of the 10 they had the last two years.
Competing against "The Artist" for the top honor are Clooney's family drama "The Descendants"; the Deep South tale "The Help," featuring best-actress nominee Viola Davis and supporting-actress favorite Octavia Spencer; and the Paris adventure "Hugo," from director Martin Scorsese.

Spencer's a virtual lock for supporting actress, having dominated earlier film honors for her breakout role in "The Help" as a brash maid in 1960s Mississippi. The same holds true for Plummer, the front-runner for supporting actor for his role as an elderly widower who comes out as gay in "Beginners."
The lead-acting categories are where the drama lies. Best actress shapes up as a two-woman race between Davis as a courageous maid leading an effort to reveal the hardships of black housekeepers' lives in "The Help" and Streep as British Prime Minister Margaret Thatcher in "The Iron Lady."

Dujardin was picked as best actor Saturday at the Spirit Awards honoring independent film, where "The Artist" ruled with four prizes, including best picture and director for Michel Hazanavicius, who is favored for the same trophy at the Oscars.
"The Artist" has dominated Hollywood honors this season, winning key prizes at the Golden Globes and awards shows held by the Directors, Producers and Screen Actors guilds.
"This means a lot, because it's a small movie. It's not expensive. We did it with small money," Hazanavicius said backstage at the Spirit Awards. "And it's black and white and silent."
If "The Artist" comes away with the best-picture trophy, it would be the first win for a silent film since the war story "Wings" was named outstanding picture at the inaugural Oscars in 1929.

PALM BEACH GARDENS, Fla. -- More than 1,000 former teammates, family members and friends of Hall of Fame catcher Gary Carter paid tribute to him Friday as much for his prowess on the field as for the type of man he was away from the ballpark.
Though television screens beamed images of Carter emerging from the dugout, embracing teammates in enveloping hugs and sliding into home plate, those who knew him spoke more of his compassion, his devotion to faith and family and his genuine goodness.
"I'm gonna miss that smile, I'm gonna miss every part of Gary Carter because of the way he was," said Johnny Bench, another Hall of Fame catcher. "For those who knew him, no words are necessary. For those who didn't, no words are adequate."
Carter died Feb. 16 of brain cancer. He was 57.
Tommy Hutton, who played with Carter on the Montreal Expos, remembered his friend's passion and enthusiasm. His three children drew laughter while talking of their father's obsessive neatness, organizing everything from his locker to the refrigerator. Tom Mullins, a pastor who befriended Carter, spoke of his competitiveness on everything, even over who recovered from knee surgery faster.
"The way he lived his life is the way that everybody wants to live their life," Bert Blyleven, another former player who became friends with Carter, said outside the service at Christ Fellowship Church.
Carter was an 11-time All-Star and three-time Gold Glove winner. His single in the bottom of the 10th inning of Game 6 of the 1986 World Series helped the Mets mount a charge against the Boston Red Sox and eventually beat them.
Carter played nearly two decades with the Mets, Montreal, San Francisco and the Los Angeles Dodgers. He led the Expos to their only playoff berth and was the first player enshrined in Cooperstown wearing an Expos cap.
Players from throughout his career filed in to pay their respects, including Darryl Strawberry and other members of the championship Mets team. Before the nearly two-hour-long service began, footage of Carter projected onto huge screens showed him on the field, at home with his children, being interviewed by David Letterman, and in commercials for products from Ivory soap to 7-Up. Flower arrangements shaped like baseballs and home plates emblazoned with his No. 8 filled the stage, and there were nearby pictures of Carter and his trademark grin.
"All you can do is smile when you hear his name," said Andre Dawson, who played with Carter with the Expos and spoke outside the service.
Over and over, that smile was invoked by the speakers. Some called it electrifying, others infectious, others confident. But they all spoke of it being seared in their memories of a man they loved.
In his final days, Mullins said, Carter no longer could speak. His family and friends drew near. And though words were elusive, he still managed to flash a smile.

In New York, thousands of miles away, it was a different story. Muslim leaders preached peace and urged people to protest lawfully. Write letters to politicians, they said. Some advocated boycotting Danish products, burning flags and holding rallies.
All of that was permissible under law and protected by the Constitution. All was reported to the NYPD by its mosque crawlers and made its way into police files for Kelly.
"Imam Shamsi Ali brought up the topic of the cartoon, condemning them. He announced a rally that was to take place on Sunday (02/05/06) near the United Nations. He asked that everyone to attend if possible and reminded everyone to keep their poise if they can make it," one report read.
At the Muslim Center of New York in Queens, the report said, "Mohammad Tariq Sherwani led the prayer service and urged those in attendance to participate in a demonstration at the United Nations on Sunday."
When one Muslim leader suggested planning a demonstration, one of the people involved in the discussion about how to get a permit was, in fact, working for the NYPD.
"It seems horrible to me that the NYPD is treating an entire religious community as potential terrorists," said civil rights lawyer Jethro Eisenstein, who reviewed some of the documents and is involved in a decades-old class-action lawsuit against the police department for spying on protesters and political dissidents.
Court order
The lawsuit is known as the Handschu case, and a court order in that case governs how the NYPD may collect intelligence.
Eisenstein said the documents prove the NYPD has violated those rules.
"This is a flat-out violation," Eisenstein said. "This is a smoking gun."
Browne, the NYPD spokesman, did not discuss specific investigations Thursday but told reporters that, because of the Handschu case, the NYPD operates under stricter rules than any other department in the country. He said police do not violate those rules.
His statements were intended to calm a controversy over a 2007 operation in which the NYPD mapped and photographed all of Newark's mosques and eavesdropped on Muslim businesses. Newark Mayor Cory Booker said he was never told about the surveillance, which he said offended him.
Booker and his police director accused the NYPD of misleading them by not revealing exactly what they were doing. Had they known, they said it never would have been permitted. But Browne said Newark police were told before and after the operation and knew exactly what it entailed.
Kelly, the police commissioner, and Mayor Michael Bloomberg have been emphatic that police only follow legitimate leads of criminal activity and do not conduct preventive surveillance in ethnic communities.
Claims supported
Former and current law enforcement officials either involved in or with direct knowledge of these programs say they did not follow leads. The officials spoke on condition of anonymity because they were not authorized to discuss the secret programs. But the documents support their claims.
The effort highlights one of the most difficult aspects of policing in the age of terrorism. Solving crimes isn't enough; police are expected to identify would-be terrorists and move in before they can attack.
There are no universally agreed upon warning signs for terrorism. Terrorists have used Internet cafes, stayed in hostels, worked out at gyms, visited travel agencies, attended student groups and prayed at mosques. So the NYPD monitored those areas. In doing so, they monitored many innocent people as they went about their daily lives.
Using plainclothes officers from the squad known as the Demographics Unit, police swept Muslim neighborhoods and catalogued the location of mosques. The ethnic makeup of each congregation was logged as police fanned out across the city and outside their jurisdiction, into suburban Long Island and areas of New Jersey.
"African American, Arab, Pakistani," police wrote beneath the photo of one mosque in Newark.
Investigators looked at mosques as the center of Muslim life. All their connections had to be known.
Undercover work
David Cohen, the NYPD's top intelligence officer, wanted a source inside every mosque within a 250-mile radius of New York, current and former officials said. Though the officials said they never managed to reach that goal, documents show the NYPD successfully placed informants or undercovers ? sometimes both ? into mosques from Westchester County, New York, to New Jersey.
The NYPD used these sources to get a sense of the sentiment of worshippers whenever an event generated headlines. The goal, former officials said, was to alert police to potential problems before they bubbled up.
Even when it was clear there were no links to terrorism, the mosque informants gave the NYPD the ability to "take the pulse" of the community, as Cohen and other managers put it.
When New York Yankees pitcher Cory Lidle and his flight instructor were killed on Oct. 11, 2006, when their small plane crashed into a Manhattan high-rise apartment, fighter planes were scrambled. Within hours the FBI and Homeland Security Department said it was an accident. Terrorism was ruled out.
Mosque crawlers
Yet for days after the event, the NYPD's mosque crawlers reported to police about what they heard at sermons and among worshippers.
At the Brooklyn Islamic Center, a confidential informant "noted chatter among the regulars expressing relief and thanks to God that the crash was only an accident and not an act of terrorism," one report reads.
"The worshippers made remarks to the effect that 'it better be an accident; we don't need any more heat,'" an undercover officer reported from the Al-Tawheed Islamic Center in Jersey City, New Jersey.
In some instances, the NYPD put cameras on light poles and trained them on mosques, documents show. Because the cameras were in public space, police didn't need a warrant to conduct the surveillance.
Police also wrote down the license plates of cars in mosque parking lots, documents show. In some instances, police in unmarked cars outfitted with electronic license plate readers would drive down the street and record the plates of everyone parked near the mosque, former officials recalled.
"They're viewing Muslims like they're crazy. They're terrorists. They all must be fanatics," said Abdul Akbar Mohammed, the imam for the past eight years at the Masjid Imam Ali K. Muslim in Newark. "That's not right."

Aside from my well-known love of old cars, I am also a huge fan of Frank Sinatra.? From his early days as The Voice to his twilight in the 1990s, Ol? Blue Eyes was a singular force in the world of music.? I have always been interested in the cars of all of my favorite musicians.? Unfortunately, this information is usually very hard to come by, if available at all.? Fortunately, Sinatra?s life is well enough documented that we can at least find a few of them.
Sinatra got his big break in 1939 when he signed with the Harry James big band.? His first (and only) recording with the band (All Or Nothing At All) only sold about 8,000 copies that year, but it would go on to sell millions as he became better known.? It seems that through his life, Frank Sinatra was, at least part of the time, a Chrysler guy.? Although I have not verified this recently, I recall reading in a biography that when he got married to his first wife Nancy in 1939, they went on their honeymoon in a 1939 Chrysler.
Sinatra became famous with the Tommy Dorsey Orchestra and, in 1942, began his solo career.? The Voice, as he was known then, had a string of hit records and could send most any teenage girl into a faint.? What was he driving in those years?? I have to speculate here, and if guessing, wouldn?t it have to be a Lincoln Continental?? After all, if all the other big stars like Rita Hayworth had one, surely Sinatra did as well.
Some say that the greatest single record Sinatra ever recorded was I?m A Fool To Want You.? Recorded in 1951 during a long, slow decline in his popularity and during his tumultuous relationship with Ava Gardner, Sinatra did the song in a single take.? Then, without saying a word, he strode out of the Columbia Records studio into the night.? Wouldn?t a real fan want to know what car he got into?? It bothers me that I cannot complete this mental image.? I like to think that maybe it was a new Hemi Imperial, but I am probably dreaming.
But I can move us into the high-flying 1950s when he revived his career with a fresh artistic wind.? A series of successful records backed by Nelson Riddle on the Capitol label and starring roles in a series of critically acclaimed films, he was at the top of his game.? With the combination of Cole Porter?s songs and Sinatra?s voice and natural acting abilities, the movie was a huge hit.? Sinatra moved into automotive High Society with his next car, a Continental Mark II.? At $10,000 in 1956, this was the car that Henry Ford II used to try to put Lincoln back onto the prestige car map.?? Although the Mark II failed at this mission, it was quite a car.? And Sinatra had one.
Sinatra?s dice remained hot in 1957.? His best remembered work of the year is probably his Capitol album Come Fly With Me.? I have always loved the Lockheed Constellation on the cover.? The album?s theme was a musical trip to exotic places, and then back home.? Sinatra?s Dual Ghia was sort of an exotic place all by itself.? The car is an interesting mix of Virgil Exner?s designs, Ghia?s prototypes and Chrysler drivetrains.? It is an interesting story that we do not have time for on this tour.
1958 brought the acclaimed album Only the Lonely, a classic collection of songs about heartbreak.? The 1958 Cadillac Eldorado Brougham was a kind of heartbreak for Cadillac, as the division lost a ton of money on each one of the $14,000 cars.?
